Calculating Training ROI Central Piedmont Community College
February 2007

Greetings!

According to the American Society for Training & Development (ASTD), US organizations spend $109 billion annually on employee learning and development. How much did YOUR company invest in the last year on employee development? Do you have a system in place to measure your return?

  • Kirkpatrick's Training Evaluation Model

In 1959, Donald Kirkpatrick developed a training evaluation four-tiered model to assist in determining training effectiveness consisting of the following questions:

    1. Did the participants like the training? (REACTION)
    2. Did the participants learn what was trained? (LEARNING)
    3. Will the participants use the training? (BEHAVIOR)
    4. Will the training matter? (RESULTS)
Note: Some organizations have added a 5th level to measure return-on-investment (ROI)

One of our internationally-renowned training partners, Development Dimensions International (DDI), has published a research paper on why organizations should measure the progress of their training and development curricula. Here are a few reasons:

    • To make sure the curriculum is taking the organization in the right direction.
    • To determine whether the actions being taken or behavior changes resulting from the training align with the business case or the reasons for the change.
    • To justify the costs of the training and development curriculum that was chosen to enhance change initiatives.

Each year, the American Society for Training & Development conducts a benchmarking survey on the activities and trends of leading businesses. One sample area includes BEST organizations, which represent companies that demonstrate a clear link between learning and performance.

"Approximately 38 percent of the 2006 BEST organizations cited using or moving to the Kirkpatrick four-level model to evaluate learning, with most organizations implementing levels I-IV, and some organizations adding a measurement of return-on- investment (ROI)."
