Greetings!

Common mistakes  that many business leaders make is deciding and believing they don't have the budget to handle their employee related matters, yet they want to improve their organization's effectiveness.  If you calculate what you spend on your employees with compensation and benefits and then realize the money being spent on your most valuable assets is not being optimized, you will quickly rethink the decision that you cannot afford to spend money on your employees. 

Your employees ultimately determine your effectiveness..we all know that
!  So then why do we think we can't afford to implement strategies to align our staff with our performance goals, objectives, values and mission?

So often leaders come to me wanting to move their staff to the next level of performance and effectiveness.  One of the first things I might do is conduct a quick and inexpensive, customized HR Audit to assess the basics..compliance and employee relations.  This audit is a client favorite no doubt.  Results from this audit typically show some of the following:
  • HR practices not in full compliance; Leaders unsure as to how to get there
  • Employee Handbooks are "cookie cutter" lacking meaningful policies for that specific organization and worse yet, leaders not understanding how to apply the policies within this critical document
  • Job descriptions, vague, non compliant, ineffective
  • Supervisory staff poorly trained
  • Formal leadership training may have been completed but there are no systems of how to execute what has been learned
  • Teamwork is lacking or insufficient
  • Conflict among/between co workers going unresolved   
  • Employees feeling they are not valued
  • Communication is lacking 
Experience working with organizations as long as I have has allowed me to establish many best practices.  Every day I am able to see the needs of the workforce and most importantly knowing and executing well established best practices in addressing the needs.  This leads me to be concerned when budgets do not include utilizing the most expensive line in their budgets..their staff, to their highest potential. Simply put..... Limiting or worse yet eliminating a focus on HR related compliance, programs, effective practices, leadership development and  employee relations programs doesn't make good business sense.

How do you expect to align your staff with strategic initiatives without having the basics?  Simply can't be accomplished! 

What should you do?
Alignment of Staff...learn how to effectively meet your goals!
If we believe we can just offer some quick training without setting up all processes and systems to support what we have learned to be effective..we will realize over time and probably sooner than later...there are gaps in ensuring our goals are going to be met.

The first line of business before you can hope for any alignment is to ensure communications, policies, documents, processes and expectations are updated and abundantly clear to all.  This is only accomplished through strong, compliant, practical employee handbooks, functional compliant job descriptions and with tracking for results through a strong performance evaluation process.  WIthout these three important pieces of documentation in order, without the training in how to utilize each of these documents... they stand alone, fairly ineffective.  JBM provides the tools mentioned above but more importantly, the training on
how to apply and implement what is written in such documents.

After you have strong methods of clear communications, you can begin to think about next steps...strategically engaging employees in how to reach organization goals. JBM has an approach that has proven effective with all clients who want to ensure they are working smarter, not harder!

Be sure you recognize change you need with results!
In order to recognize sustainable change, you must realize it is a process. It isn't a few training sessions but rather a series of team building sessions and/or individual coaching sessions that results in written documents that outline not only what is to be accomplished, but how and when. This is the only way you will have sustainable results that are tied to accountability where you will see the results you desire. 


Frustrated with training dollars spent, not seeing results?
You are not alone..you haven't completed phase II...implementation.. 
So often I am called in to organizations/businesses that are frustrated because they have spent thousands of dollars on training but are not seeing the results or ROI.  The reason is that you cannot end with training. Training is the beginning of a process that provides strong fundamentals that can be ineffective without the second phase, an implementation phase that JBM provides all clients.  JBM ensures guidance that results in professional development to ensure the process changes are well understood, applicable and with workable systems that assist leaders and employees to maintain desired change and outcomes. 


Compliance/Communications...always most important!
Stop and think about your organization.  Answer questions like these:
  • When is the last time I had an HR Assessment if ever?
  • How do we know if we are in compliance?
  • Was the handbook updated in the last two years?
  • Do we have job descriptions, if so, are they compliant with ADA?
  • How effective are your supervisors/leaders? 
  • How well does our performance evaluation system work?
  • Do we even have a performance evaluation?
  • Are we addressing employee concerns?
  • Do we even know what the employee concerns are?

Don't wait for penalties and warnings of non compliance...remember that you need to ensure your employees are working smarter, especially as staffing numbers are reduced.
